Some of the salaries are pretty good, but I kind of expect them make more money since anime is so popular.

a lot of it is streamed for free or gotten for free which can cut into profits.

I think the free streaming can help with profits because a lot of free videos have ads on them. People who watch a video for free are probably more likely to buy the anime DVD/Blu-Ray, anime video games like Pokemon and Gundam games, toys, manga, and other anime related stuff where the company makes money from licensing deals.

I doubt much streaming ad revue reaches the actual anime makers. Most likely the companies get it all.

The anime maker may get more ad revenue if they got a union to represent them sort of like how American actors, writers, and animators usually have unions.

But, most likely the company gets most of the revenue if the anime makers don't have a union to help them get more profits from streaming.

I doubt Japanese people have unions, they don't see the type to be like that.
